De relatie tussen workaholisme, bevlogenheid en arbeidstevredenheid. Autonome versus gecontroleerde motivatie vanuit de Zelf-Determinatie Theorie als verklaring.

Werkverslaafd of Enthousiast? Verschillen in motivatie en tevredenheid!

 

Steeds meer mensen werken overuren, maar wanneer is iemand verslaafd aan zijn werk? Waarom werken workaholics zo hard? En zijn ze tevreden met hun werk? In dit onderzoek werd geprobeerd om op deze vragen een antwoord te geven.

 

In de volksmond krijgt iemand die veel en lange uren klopt op het werk al gauw het etiket ‘werkverslaafde’ opgeplakt. In de wetenschappelijke literatuur wordt echter een verschil gemaakt tussen ‘echte werkverslaafden’ en mensen die gewoon veel werken omdat ze enthousiast of bevlogen zijn voor hun werk. Werkverslaafden werken lange uren omdat ze hun werk niet kunnen loslaten, ze denken er voortdurend aan of ze nu willen of niet. Werkverslaafden werken dus excessief op een compulsieve manier. Doordat werkverslaafden zoveel tijd spenderen aan hun werk en er constant aan denken blijft er amper tijd over voor hun familie of hobby’s. Werkverslaving is dus eerder iets negatiefs. Bevlogenen daarentegen werken veel omdat ze het werk op zich heel interessant vinden. Bevlogenheid wordt gekenmerkt door vitaliteit, toewijding en absorptie. Een bevlogen werknemer bruist van energie, is heel betrokken bij zijn werk en gaat er helemaal in op. Het gevoel van druk om veel te werken ontbreekt bij bevlogenen. Zij vinden het plezierig om veel te werken waardoor bevlogenheid als iets positiefs wordt beschouwd.

 

Ondanks het feit dat zowel werkverslaafden als bevlogen werknemers veel tijd besteden aan hun werk, zijn ze niet even tevreden over hun werk. Zo blijkt uit voorgaand onderzoek dat

hoe meer iemand verslaafd is aan zijn werk, hoe minder tevreden hij er doorgaans mee is. Bij bevlogen werd echter het omgekeerde vastgesteld: hoe meer iemand bevlogen is ten aanzien van zijn werk, hoe meer tevreden hij er doorgaans mee is.

Om meer inzicht te verkrijgen in deze verschillen deden we in deze masterproef een beroep op de Zelf-Determinatie Theorie. De Zelf-Determinatie Theorie is een motivatietheorie die een onderscheid maakt tussen autonome en gecontroleerde motivatie. Werknemers die op een autonome wijze gemotiveerd zijn, willen veel werken omdat ze het werk leuk, interessant en waardevol vinden. Bijvoorbeeld wanneer een werknemer zich inzet voor zijn werk omdat hij het persoonlijk belangrijk vindt om moeite te doen voor zijn werk. Werknemers die op een gecontroleerde wijze gemotiveerd zijn, hebben het gevoel dat ze veel moeten werken omdat ze door zichzelf of anderen onder druk worden gezet. Een voorbeeld hiervan is een werknemer die een taak uitvoert om meer waardering te verkrijgen van zijn leidinggevende.

 

In deze masterproef, waaraan 211 bedienden uit verschillende bedrijven deelnamen, vonden we de verwachte relaties tussen werkverslaving, bevlogenheid en arbeidstevredenheid terug. Werkverslaafden zijn inderdaad minder tevreden over hun werk, in tegenstelling tot bevlogen werknemers die meer arbeidstevredenheid ervaren. Naar een mogelijk motivationeel verschil tussen werkverslaafden en bevlogenen werd tot noch toe geen onderzoek verricht. Uit het gevoerde onderzoek in deze masterproef blijkt dat er wel degelijk een verschil in motivatie bestaat tussen werkverslaafden en bevlogen werknemers. Zo blijken werkverslaafden op een gecontroleerde manier gemotiveerd te zijn. Bevlogen werknemers daarentegen werken veel vanuit een autonome motivatie. Hieruit kan afgeleid worden dat werkverslaafden veel werken vanuit gevoelens van druk terwijl bevlogen werknemers veel werken omdat ze hun werk graag doen.

Daarnaast werd in dit onderzoek nagegaan of dit verschil in motivatie tussen werkverslaafden en bevlogen werknemers rol speelde bij de ervaren arbeidstevredenheid. Voor de werkverslaafden werd er geen verband gevonden tussen hun gecontroleerde motivatie en de gepercipieerde arbeidstevredenheid: gevoelens van druk om veel te werken bleek dus geen verklaring te kunnen bieden voor de lagere arbeidstevredenheid die ervaren wordt door werkverslaafden. Bij de bevlogen werknemers werd er wel een verband gevonden tussen hun autonome motivatie en hun ervaren arbeidstevredenheid. Veel werken vanuit een sterke interesse in het werk kan de hogere arbeidstevredenheid bij bevlogen werknemers gedeeltelijk verklaren.

 

Uit dit onderzoek kunnen we besluiten dat werkverslaafden en bevlogen werknemers vanuit een verschillende motivatie veel werken. Deze motivationele verschillen kunnen echter de ervaren arbeidstevredenheid niet geheel verklaren. Er spelen dus nog andere processen die kunnen verklaren waarom werkverslaafden minder en bevlogenen meer tevreden zijn met hun werk. Maar dit is voer voor verder onderzoek.
