De impact van consciëntieusheid en neuroticisme op de participatie aan leeractiviteiten en de motivatie ertoe van Vlaamse leerkrachten secundair onderwijs

10/10 voor gewetensvolheid, 10/10 voor openheid = een leergierige leraar?

Persoonlijkheidstesten van leerkrachten afnemen om te voorspellen of deze zelf wel voldoende gemotiveerd zijn om bij te leren? Het klinkt als ‘science fiction’, maar vindt niettemin hier en daar ingang in het Vlaamse onderwijs. Omdat hier echter nog geen wetenschappelijk onderzoek naar verricht is, zocht Tine van Daal dit in het kader van haar masterproef uit. De persoonlijkheid van leerkrachten blijkt wel degelijk een rol te spelen. In het kader van haar onderzoek bevroeg van Daal 95 leerkrachten die lesgeven in het secundair onderwijs. Naast de Big Five, de meeste gehanteerde persoonlijkheidstest, vulden deze leerkrachten ook allerlei vragen in over hun motivatie om bij te leren en de leeractiviteiten die ze ondernemen op hun werkplek. Op het eerste zicht lijkt persoonlijkheid inderdaad een invloed te hebben op de motivatie van leerkrachten. Van de vijf aspecten van persoonlijkheid spelen vooral gewetensvolheid, openheid en extraversie een rol volgens van Daal. “Leerkrachten die gewetensvoller zijn, zijn vaak ook meer bezig met het verbeteren van hun eigen competenties. Daarnaast experimenteren ze ook meer met verschillende werkvormen, sturen ze de eigen lessen vaker bij en vinden ze zichzelf effectiever. Ook leerkrachten die opener zijn, experimenteren meer en discussiëren bovendien ook vaker met collega’s over hun aanpak. Extraverte leerkrachten vinden zichzelf dan weer effectiever en sturen de eigen lessen vaker bij.” Niettemin pleit van Daal op basis van deze resultaten toch niet voor het invoeren van persoonlijkheidstesten bij het aanwerven van leerkrachten. Omdat ze veronderstelde dat de invloed van persoonlijkheid mogelijk een pak ingewikkelder verloopt dan soms aangenomen, ging ze nog een aantal andere zaken na. Eerst en vooral was ze ook geïnteresseerd in de invloed van de motivatie van de leerkrachten op hun deelname aan leeractiviteiten. Uit de resultaten blijkt dat de motivatie van leerkrachten deze veel beter voorspelt dan persoonlijkheid. Ten tweede onderzocht van Daal ook de mogelijkheid dat de invloed die persoonlijkheid heeft op deelname aan leeractiviteiten een omweg maakt via motivatie. Dit blijkt inderdaad deels zo te zijn. “Gewetensvolheid beïnvloedt bijvoorbeeld de leermotivatie van leerkrachten. Die motivatie beïnvloedt dan vervolgens de mate waarin leerkrachten experimenteren met werkvormen en de eigen aanpak bijsturen.” Anders gezegd heeft persoonlijkheid dus geen rechtstreekse invloed op de deelname van leerkrachten aan leeractiviteiten zoals experimenteren. Ten slotte vond van Daal in haar onderzoek ook een aantal andere belangrijke factoren die de motivatie en deelname aan leeractiviteiten van leerkrachten beïnvloeden. Zo speelt bijvoorbeeld de tijd die leerkrachten op school doorbrengen een rol: “Leerkrachten die slechts halftijds werken, hebben minder tijd en discussiëren ook minder vaak met collega’s. Ze geven ook aan minder na te denken over problemen die ze tegenkomen in hun lespraktijk.” Omdat van Daal ook verschillen vaststelde tussen de graden waarin leerkrachten lesgeven, wijst dit er volgens haar op dat de omgeving waarin leerkrachten werken ook een belangrijke invloed heeft op de mate waarin leerkrachten zelf bijleren. Scholen kunnen dus volgens haar beter stilstaan bij het creëren van een stimulerende werkomgeving dan het afnemen van persoonlijkheidstesten. De leerlingen in onze scholen hebben immers recht op gemotiveerde, leergierige leerkrachten!
