De positieve relatie tussen MVO & werkmotivatie: De invloed van communicatie en begripkennis.

Beter gemotiveerde werknemers dankzij MVO.

Maatschappelijk verantwoord ondernemen, kortweg MVO, leidt tot beter gemotiveerde werknemers. Werknemers die MVO ervaren binnen hun werkomgeving zijn meer vanuit zichzelf gemotiveerd. Ze werken niet enkel voor hun salaris. Ze doen hun werk omdat ze dit graag doen, als echt nuttig ervaren of trots zijn op hun werk. Communiceren over MVO blijkt een van de factoren te zijn die helpen om de kwaliteit van werkmotivatie te verbeteren.

In Europa heerst sinds het begin van de jaren 2000 een groeiende belangstelling in MVO. Eerder wetenschappelijk onderzoek richtte zich voornamelijk op de relaties tussen MVO en financiële bedrijfsresultaten, tussen MVO en bedrijfsreputatie of tussen MVO en aantrekkelijkheid voor nieuwe werknemers. Recent wetenschappelijk onderzoek richt zich ook op de relatie tussen MVO en positieve gevolgen voor huidige werknemers. Uit eerder thesisonderzoek vanuit Rijksuniversiteit Groningen is gebleken dat de mate waarin een organisatie zich richt op MVO een waardevolle voorspeller is van positieve gevolgen bij werknemers. Werknemers die meer MVO ervaren zijn meer betrokken bij het bedrijf, zijn tevredener, zijn meer uit zichzelf gemotiveerd en doen gemakkelijker eens iets extra. Nieuw thesisonderzoek vanuit KU Leuven bevestigt de positieve relatie tussen het ervaren van MVO door de werknemer en de kwaliteit van de motivatie. Het nieuwe onderzoek toont aan dat communicatie rond MVO een invloed heeft deze relatie.

Het onderzoek.

Om een theoretisch model op te kunnen stellen, is eerst een definitie van MVO afgelijnd. Hiervoor was het noodzakelijk om een definitie van MVO af te lijnen. Het verder onderzoek is gebaseerd op de definitie van MVO zoals deze in de internationale ISO 26000:2010-norm opgenomen is. Belangrijke pijlers in deze definitie zijn de verantwoordelijkheid van een organisatie voor haar impact op de maatschappij en het milieu door transparant en ethisch gedrag en de verplichting rekening te houden met de verwachtingen van alle belanghebbenden van de organisatie (de zogenaamde stakeholders).

Een tweede stap was het definiëren van kwalitatief goede en kwalitatief minder goede motivatie. Dit onderscheid is overgenomen uit de zelfdeterminatietheorie (ZDT). De ZDT definieert gecontroleerde motivatie als de mindere kwalitatieve motivatie. Een werknemer die gecontroleerd gemotiveerd is, handelt bijvoorbeeld om een straf te vermijden, omwille van reputatie of enkel om een loon te ontvangen. De tegenhanger hiervan is autonome motivatie. Een autonoom gemotiveerde werknemer doet zijn werk omdat hij de job boeiend of nuttig vindt of gewoon omdat hij de job graag doet. Autonome motivatie is dus de kwalitatief betere vorm van motivatie.

De relatie tussen het waarnemen van MVO door de werknemer en de verschillende vormen van motivatie (gecontroleerd en autonoom) werd getest met statistische analyses. De dataset die hiervoor gebruikt werd, is verkregen uit een online-vragenlijstonderzoek. De dataset werd herleid tot werknemers die in Vlaanderen tewerkgesteld zijn.

Naast de relatie tussen MVO en motivatie werd ook getest of kennis van het begrip MVO en bedrijfscommunicatie rond MVO een invloed hebben op deze relatie. Verder werd de mogelijke invloed van de variabelen geslacht, leeftijd, opleidingsniveau en bedrijfsgrootte getest.

Resultaten.

De statistische analyses tonen aan dat er een positieve relatie bestaat tussen het waarnemen van MVO en autonome motivatie en een negatieve relatie tussen het waarnemen van MVO en gecontroleerde motivatie. Dit wil zeggen dat werknemers meer autonoom en minder gecontroleerd gemotiveerd zijn wanneer zij MVO ervaren in hun werkomgeving. Kortweg, werknemers die MVO ervaren in hun werkomgeving zijn beter gemotiveerd.

Bedrijfscommunicatie over MVO beïnvloedt de relatie tussen het waarnemen van MVO en werkmotivatie. Door te communiceren over MVO, worden werknemers meer bewust van MVO binnen de ondernemen. Dit zorgt voor meer autonome motivatie. De uitgevoerde analyses wijzen ook op een mogelijk negatief gevolg van bedrijfscommunicatie over MVO. Bij minder kwalitatief gemotiveerde werknemers blijkt de kwaliteit verder te dalen wanneer over MVO gecommuniceerd wordt.

Voorafgaande kennis van het begrip MVO blijkt geen noemenswaardige invloed te hebben op de relatie tussen het waarnemen van MVO en werknemersmotivatie. De factoren geslacht, leeftijd, opleidingsniveau en bedrijfsgrootte hebben wel een invloed op deze relatie. De relatie tussen MVO en kwaliteitsvolle autonome motivatie is sterker bij vrouwen dan bij mannen en ook oudere werknemers blijken meer autonoom gemotiveerd te zijn dan jongere werknemers. Hogeropgeleiden zijn meer autonoom gemotiveerd dan lageropgeleide collega’s. Ten slotte ervaren werknemers in grote bedrijven (> 250 werknemers) minder MVO dan werknemers in kleinere bedrijven.

Gevolgen voor het bedrijfsleven.

Ten eerste toont het scriptieonderzoek aan da MVO op een positieve manier gelinkt is aan werkmotivatie. Werknemers die meer MVO ervaren in hun werkomgeving, zijn meer autonoom en minder gecontroleerd gemotiveerd. Volgens de ZDT komt dit zowel ten goede van het welzijn van de werknemer als van de geleverde prestaties.

Ten tweede toont het onderzoek aan dat ook MVO-communicatie een bijdrage levert aan het waarnemen van MVO binnen de bedrijfsomgeving. Het is van belang dat de gecommuniceerde informatie in overeenstemming is met wat de werknemer zelf ervaart. Informatiecampagnes rond MVO dienen zich dus ook naar werknemers te richten en niet enkel naar experten of consumenten. Storytelling kan een geschikte manier zijn om over MVO te communiceren naar werknemers. Doordat de werknemer zich in het verhaal herkent, zal hij er meer geloof aanhechten en het meer met zich meedragen.

Samengevat: Inzetten op MVO én er op een goede wijze over communiceren levert voordelen op voor een bedrijf: beter gemotiveerde werknemers, hoger welzijn van werknemers en verbeterde prestaties.
